Abstract

The increasing awareness of balancing work and personal life (work-life balance/WLB) has become a crucial factor in employees' decisions to stay in a company, particularly among Millennials and Generation Z. This study aims to analyze the impact of work-life balance on employee retention, with job satisfaction as a mediating variable and work flexibility as a moderating variable. A quantitative approach was employed, utilizing a survey of 300 respondents working in various industries in Indonesia. Data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The results indicate that work-life balance has a positive and significant impact on job satisfaction and employee retention. Additionally, job satisfaction mediates the relationship between work-life balance and employee retention, meaning employees who are satisfied with their work-life balance are more likely to remain in their current organization. Work flexibility was also found to be a moderator that strengthens the relationship between work-life balance and employee retention, particularly for Millennials, who value flexible work arrangements more than Gen Z. These findings suggest that work-life balance is not merely an additional HR strategy but a critical element in improving employee retention. Companies are encouraged to adopt more flexible work policies and employee well-being initiatives to reduce turnover rates. Future research could employ a longitudinal approach to understand the long-term impact of work-life balance on employee loyalty and explore industry-specific variations in flexible work policy implementation.
